Sensationalism Is Not Expertise!

Scott McKain wrote a post on Friday that got me going, Intellectual Dishonesty. It’s an eloquent rant concerning the growing negativity and sensationalism created by supposed industry ‘gurus’, all for the sake of ratings and followers. IN the end that behavior all boils down to MONEY and EGO. As I said in my comment to Scott’s post – once you sell out your integrity for money – we all know what you are. Now the only question is, “What’s your price?”

Scott put it on the table when it comes to selling out our integrity for the big bucks – something I personally see happening all around me. Many of us have been discussing this sad state on our own blogs or behind the scenes of social media.

I am not about to try and steal Scott’s thunder here. He nailed the topic right between the eyes. So go read his post. It is an ABSOLUTE MUST READ for anyone who would think of hiring an ‘expert’, or for all of us who follow said experts and wonder about their motivation.

So why am I writing?

Scott focused on the industry Gurus – the A-List bloggers and social media-powered gurus who are selling out to reach for fame and fortune.

I don’t think the issue of sensationalism stops there. I see it all around me.  Think about it:

What about the team leader in your company that is constantly pointing to that latest problem and waving their hands like chicken little – the sky has fallen and we can’t get up?  Or the ‘entrenched leader who disses every idea by the new kids on the block – creating sensational visions of why it just won’t work? Where’s the expertise there?  All it takes is one or two highly vocal, respected-by-others employees to strike fear into the hearts of a company – all because they went sensational instead of  into rational problem solving mode. Most of the time those folks want more attention, more praise or they are trying to stop a change that would threaten their world.

Then there are the leaders who create drama and excuses for why they can’t meet the goals, why that new product is failing, why the board should give them more money because that big bad competitor is playing so unfairly.  r the internal sensationalism – pointing to another leader or team and creating negative drama around their capabilities or work – just to draw attention to their own efforts. As leaders, we are role models for our employees and partners. What kind of role model fuels sensationalism and negativity just to cover their own flaws or make themselves appear bigger? WOW.

And now to one of my current personal peeves – the everyday sensationalism or just plain negative attacking comments that have become cool in our world. Want an example? We attack greats like Eric Clapton and The Who because they are now the Geritol generation still performing on stage. How dare they?  Lets insult them for being older and having the gall to keep doing what they love. While we buy their tickets.  I have to wonder how many of a making the sensationalist comments to and oh-so smarmy comments just to make themselves appear ‘cool’ will ever reach the fame and fortune of these fabulous stars. None….

Yet we all see this, don’t we? I know I do. It’s always bugged me,this need to create sensationalism to ward off what we fear, make ourselves bigger, or just plain control a situation.  Lately it feels like it’s more prevalent than ever.

Sensationalism cannot replace expertise and focus.

We all go through that cocky, ‘I know more than you’ stage. At least a lot of us do.  But we grow out of it by our early 30s. I have to wonder if that’s the case anymore.

What happened to focusing on solving problems, creating positive value, raising our standards higher, respecting those who have worked hard and come before us, seeking to find the value in all things? That’s what it meant to be a leader once upon a time. Leaders direct others to new improved levels of thinking and being. They lift others up.  They surely don’t put them down.

Anyone can be sensational.

It’s really easy to find the negative and create energy around it. You don’t need experience, intelligence, savvy or much else to throw mud.  All it takes is a negative attitude and a drive to be heard (and seen) above all others. in that case – the bigger the sensational claims, the more you win.

It takes expertise, integrity and perseverance to find a solution. Focusing on the upside isn’t easy sometimes. But that’s what a true leader does. A true expert solves problems, improves their followers lives, supports growth and expansion.

Give Up Or Keep Going; The Decision That Defines You

It was 1995 and I was struggling to get my business off the  ground. I was excited, spinning my wheels, yet getting nowhere  fast. Money was coming in, but more of it was going out than was  coming in.

Before very long, I found myself questioning whether or not to  close my business and give up on my lifelong dreams.

When you arrive at a point like this, there are two choices you  can make. First, you can choose to throw in the towel and walk  away. Many people take this route and in later years begin to  regret their  decision.

The other option is to keep going and find new ways to get  through the rough times. While you may wonder if there’s a third  choice of doing nothing, that’s really not making a choice at all  and it’s almost the same as giving up because if you do nothing,  you’ll soon have nothing.

So there really is only one choice and that’s to keep going.

At some point in every lifetime, there are going to be rough and  uncertain times. Later in life, you’ll look back and realize that  whatever it was that you decided to do during those times has  literally defined who you are in some profound way.

For those people that decide to give up, they often end up  feeling deep regret and tend to fade into the fabric of society  rarely ever making anything much of their lives.

If you are to become a true leader, you are probably the type to  keep pushing through, no matter how tough things get. In our  society today, there is a real lack of true leaders. We have a lot of people who talk a big game, but few who do what’s needed to step up and lead.

When things were really tough going for me, I made the decision  to stick with it. Although everybody around me at the time was  encouraging me to do the “safe” thing and go find a job, I stayed  the course, never lost sight of my dream, and soon began to see  things changing for the better.

Today, people think I’m lucky or that I had a few good breaks  that made all the difference, when the reality could not be  farther from the truth.

What I had then, you have now.

What I did then, you can do now.

The only thing that will ever stop you is you.

When you truly understand this very important point, things will  change in your life for the better. The biggest obstacle to your  success is you. The biggest challenge you’ll ever face in life is  getting past your own limiting beliefs.

Every successful person, every leader, gets and uses advice from  other people in order to get where they want to go. People who  rise to the level of becoming a leader know that limiting beliefs  can keep them back and so they get help in order to break through  to the next level.

As human beings, we get far too close to our own beliefs and they  become so much a part of who we are that we can’t even see them,  let alone change them. What’s needed is a person who can see us  from a fresh perspective, a person who is not involved in what I  like to call our “internal politics.”

Whether it’s the President of a nation, of a company, or even a  solo entrepreneur, those who rise to great levels of success all  surround themselves with people they rely on to help them see the  way forward.

Some call them advisers, others call them mentors, and still  others refer to them as coaches. Whatever title you use to refer  to these people, it’s important to realize that they are the  people behind the leaders.

These people are often trained to see beyond what is, and instead  put their attention on what could be. They also have a keen  awareness for helping you bring your limiting beliefs to the  surface so that you can address them in ways that are productive.

For many people, having a coach is the difference between  mediocrity and domination of their careers.

Early on in my career, I was lucky enough to realize how  important having outside help was and I sought out people who  could help me get past the barriers that I was simply unable to  break trough myself.

I’ve had at least one, and at times as many as 6 coaches working  with me at any given time.

The results I’ve seen in my own life have been amazing thanks to  the people I’ve chosen to work with along the way. With their  help, I’ve shaved decades of trial and error away, improved my  relationships, and have earned much, much more money in a shorter  period of time that I would have had I not had a coach.

Oh, did I mention that I also became a well-known thought-leader  in the marketing world and continue to called upon for my  guidance and opinions by other industry leaders. None of this  would have been possible had I not discovered the power of having  a coach every step of the way.

I have been coaching business leaders from around to see beyond  the obvious, to see what they are truly capable of, and to get  past the beliefs that would have otherwise held them back.

I’m part of a growing legion of professional coaches who work to  hasten the rise to success of businesses, enterprises, and  individuals. Since 1995, when coaching really started to gain  traction, coaching has become recognized as the “must-have”  resource for people and organizations looking for rapid growth.

Think of it as an investment with an unlimited ROI because once  you learn a lesson from your coach, that lesson is yours for the  rest of your life to use as often as you choose. 

It is important to pick your coach wisely. Be sure the person, or  people, you choose can not just see the vision you hold for your  future, but can get on board with it as well. Your coach should  have one single agenda: yours.

They should speak your language and see the best in you in every  situation. And they should have a proven track record of success  working with people who are similar to you or have a track record  working with businesses that are similar to yours.

Finally, your coach should have current and past clients who have  become raving fans of their work.

While these kinds of coaches are not always easy to find, it’s  worth the extra effort to locate them because the results they  will bring to your life will have a definite and powerful impact  not just on you as a person, but on everybody you interact with as well.

When you find a coach that can meet these criteria, hang onto  them! Do all you can to make sure they remain part of your inner  circle for as long as they continue to bring measurable value to  the table.

When you’re faced with a major decision, don’t make that decision  on your own, get advice, get a coach who can help you see things  from a new perspective because the decisions you make today will  have a profound and lasting impact on your tomorrow.

Building Fires – What Leaders Do

Picture a roaring campfire in the wilderness with the scouts or adventurers gathered round listening to the person in charge doing what leaders do.

They build fires.

Everyone trusts that they know what they’re doing, not only because they’re in charge, but because they’ve seen them build fires before. In this moment they have proof.

We can use the analogy of the fire because it demonstrates first hand that a leader doesn’t just have the knowledge about how to do something; they’ve done it. The fire can also be used to symbolize 5 characteristics of leadership.

1.    Heat and Light = Comfort and Clarity

Comfort isn’t a detached or random idea that finds itself lumped into one situation or another. Every endeavor of conscious thought has an element of comfort attached. We naturally think in terms of finding comfort and the heat from a fire in the woods at night satisfies that need.

Apart from the light of the fire we would have limited vision at night especially if trees block the starlight. The fire is both the clearly defined mission and the source for further endeavor.

Providing the focus and the vision are both necessary for true leadership. Ensuring that people are comfortably confident in what is required of them is what leaders do.

2.    Wood and Flames = Goals and Results

As the wood slowly burns to glowing embers the plan to build the fire is put into action. The goal of creating flames requires more wood. As the new wood catches and starts to burn, the vision is restored along with a sense of accomplishment.

The leader would look silly dancing around a bunch of smoldering embers, but the entire company has cause for celebration when the fire is once again roaring.

The concept is simple enough, but far too often leadership fails because the celebration isn’t initiated when even the smallest goals are accomplished.

3.    Rain and Wind = Difficulties and Obstacles

The obvious forces of nature can have devastating effects upon our mission to keep the campsite warm and well lit. We expect rain and wind when we’re outside. The person in charge prepares for such conditions.

Likewise in business or education by anticipating the difficulties and obstacles that get in the way of productivity and progress, we adapt and overcome. The exercise of identifying and addressing problems is what leaders do.

4.    Gathering and Building = Leadership and More Leadership

When the mission is broken down into the specific actions necessary for success, we see that leadership is essential to each component.

The fire needs fuel and it isn’t usually stacked by the fire pit when we arrive in the woods. Nor do we find a fire completely assembled waiting for a match.

This example is a good one because not everyone reading this has had an opportunity to build a fire, which means they probably wouldn’t be able to identify the best hard wood to burn.

Not everyone who surfs the internet has had an opportunity to build a website.

Before anyone ever learns to build a fire, or a website, a leader has learned it first. Leadership depends upon initiative and encourages this character trait in others.

5.    Talking and Listening = Sharing and Learning

Sitting around the campfire sharing ideas and telling stories predates conferences and seminars. One of the reasons scouts are taken on these types of outings is to remove kids from the normal distractions and hopefully instill something beneficial toward their character development.

Speaking and teaching is dead without listening. How many times have we heard that the only dumb question is the one you didn’t ask?

When the fires of desire are burning brightly we’re eager to discover what is hidden in the darkness. Bringing things into the light helps every mission in life. That’s what leaders do.

Can A Bad Boss Make You A Better Leader?

We have all heard the stories about working for a “bad boss,” or endured one ourselves. I’ve worked for a few over the years; including one who employed the “Dr. Dre philosophy” But it is possible for you to become a better leader from experiences with the overbearing, the unprofessional and the outright awful boss–do the opposite.

Would you believe 40 percent of workers in the business world think they work for bad bosses? Those findings are from a Florida State University study. As for what constitutes a bad boss, the study participants gave a variety of answers:

o 39 percent said their managers failed to keep promises.
o 37 percent said their bosses did not give them the credit they deserved.
o 31 percent indicated their supervisor gave them “the silent treatment.”
o 27 percent reported negative comments from their management.
o 24 percent claimed their bosses invaded their privacy.
o 23 percent stated that their supervisor blamed them or other workers to cover up personal mistakes.

So, how do you avoid the pitfalls of becoming a “bad boss” statistic? You start by doing the opposite of the bad you see:

o If you are not keeping your commitments, it is time to start.
o If you are taking credit for others’ work, it’s time to start giving others credit. Remember, we don’t achieve success alone.
o If you are not communicating with your staff, the time to start is now. Not tomorrow, not after the meeting, now.
o If you think constructive criticism and constructive feedback are the same, it’s time to change your thinking.
o If you make a mistake, acknowledge it and move on.

I am going to go out on a limb and say that I find it hard to believe someone would wake up and choose to be a bad boss, but the reality is they do exist, and instead of imitating the bad, learn what makes them bad, do the opposite and become a better boss.

11 Steps For Selecting Top Management Talent By Carl Robinson, Ph.d., Advanced Leadership Consulting © 2010

Given the expense associated with recruiting executives and the high cost of making poor choices you would think executives would want to do this well. However, I am continually amazed at how frequently senior HR folks will tell me that they have a very difficult time getting their bosses to follow “best practices” in the selection of executives. That may explain in part why “33 – 50 % of executives selected for senior positions fail…” according to the most current research. Usually the failure has little to do with the executive’s basic competencies but more to do with the wrong matching of executive to a job. “Wrong person – wrong job…usual cause for failure…” according to Randall P. White, adjunct professor at Fuqua School of Business, Duke University and a well respected consultant to Fortune 25 companies.

In my work as an executive coach, as a consulting psychologist hired by companies to conduct executive evaluations and as a former management recruiter, I have interviewed hundreds of executives. I am continually amazed at how often they will tell me that when they were interviewed by a CEO or a Venture capitalist, as a frequent example, that the interviewer spent most of the time talking and mostly trying to sell them on taking the job. That’s a recipe for disaster.

Following is a summary of the presentation I gave to a group of CEOs distilled to 11 steps.

1. Have a well-thought-out recruitment process in place – Be Systematic. Don’t shoot from the hip. Prepare in advance and follow the steps below.

2. Identify the interview team and ensure everyone who will interview the candidate has been trained on interviewing techniques. Interviewing well is a learned skill.

3. Develop a role expectations description based on criteria that everyone agrees upon. It’s important to have all the interviewers on the same page about what is required. For example, if one person thinks a certain personality type is needed while another thinks differently they will be cross-wise when they compare their evaluations.

4. Ask behavioral, open-ended questions based on the position requirements to guard against “would do” vs. “have done.” It’s usually not very helpful to ask candidates “can you do x?” 9 times out of 10 they will say yes because they think they can. Remember, “the best predictor of future behavior is past behavior.” When you’re spending big bucks you want to hire people who have a track record doing what you need done. So ask something like, “Tell me how you handled dealing with x?” If you are looking for “creative,” “out-of-the-box” types you will need to ask questions that explore how they were creative in the past. If they have been creative they will likely continue to be…under the right circumstances. One caveat; you better provide a healthy work environment or even the most creative person will wither.

5. Decide who will ask the candidate what questions. It’s usually best to divide the questions based on interviewer competency. For example, let finance people ask the finance questions.

6. Prepare interview questions in advance. Take notes so that you won’t forget what they said. I guarantee that you will either forget what the first interviewee said or mix his/her responses with subsequent interviewees if you don’t take notes. Ask each candidate the same questions so that you can compare answers and more accurately and yes…more scientifically, compare candidates.

7. First date; don’t go too far too fast. Don’t make a hiring decision based on your first interview. Take your time. Compare candidates.

8. Make the candidates feel comfortable – they reveal more if they aren’t on guard. Sure, if you make the interview feel like an interrogation you’ll know how they respond to questioning under pressure but it’s unlikely they’ll tell you much revealing about themselves because they will be on the defensive. So, if you want to hire tough but defensive people…interrogate away.

9. Always allow enough time in the interview for the candidate to ask questions — the number and caliber of their questions will tell you a lot about how they think.

10. Do extensive reference checking (minimum 6) using prepared behavioral questions to verify “have done vs. will do.” Make sure the candidate has actually done what they say they have. And at the CEO level, be very careful not to fall for the “halo effect” (see below), a very common interview “selection bias error.”

Research has shown that interviewers commonly fall prey to one or more types of “selection bias errors.” So, don’t fool yourself…be systematic so that you are not fooled by your “gut feelings” which might actually be unconscious selection bias errors. Being systematic and following the above steps will also help you more likely counter “selection bias errors” such as the following:

> Primacy effect – picking a person because they are the freshest in your memory
> Order effect – more often than not, people think the first or last interviewee was the best even when the middle one was the true star.
> Subjective weightings – check those biases at the door, e.g., male/female, color, height, school, country club, accent, how they are dressed, etc. You get the picture.
>Self-image hiring – Just because they think like you doesn’t make the candidate a terrific choice.
>Halo effect – Especially for CEO candidates, be careful about the impact reading about a candidate in the press or seeing them on TV may have on you. Or…if a Venture Capitalist says…”he’s doesn’t have what takes to be a CEO” meaning he or she is charismatic. Too often interviewers are bias toward “charismatic” personality types even though there is no scientific evidence to support that charismatic leaders are across the board more effective. Please refer to my archive executive briefing titled “Charisma is no Panacea.”

11. Used scientifically validated and sophisticated pre-employment assessment tools. Assessment instruments have come a long ways in the last 20 years. Used appropriately and with the proper training, assessment instruments designed for selection can help you pick top talent well matched to your company. Pre-employment tests, validated specifically for your organization can also be developed. These types of instruments can help you clearly target the critical characteristics and traits necessary for success in your organization, helping you hire candidates who will perform at a high level. One of the added benefits of using pre-employment tests is that they are not prone to “selection bias errors.” The assessment software programs don’t fall for the “halo effect” or “order effect,” for example.

Last tips…

You must sell the candidate on the job and company but don’t talk more than 20% of the time. Let them tell their story.
Don’t over inflate the company– truth in packaging! For example, if your company is struggling, don’t gloss it over. There really are people who would prefer to take on that type of challenge than to work for a mature predictable company. Match the person with the right job by telling the truth about the job/company.
Don’t ask “yes” or “no” questions.
Remember – Recruiting is a Marketing Event for the company and for you! Treat all candidates respectfully because even if they aren’t hired they will remember how you treated them and they may just refer to you a top-flight candidate and save you big recruiting bucks! Furthermore, they might choose or not choose to become a customer some day depending on how you treated them. Lastly, your interviewee might be your interviewer some day!
